Nigeria’s Universities & the Graduate Skills Gap: When Degrees No Longer Guarantee Job Readiness

When a Degree Is No Longer Enough
FOR many Nigerian students, a university degree represents a pathway to employment, professional advancement and economic independence. Yet for a growing number of graduates, leaving university with a certificate does not necessarily mean leaving with the skills employers need.
As technology reshapes industries and creates new occupations, employers increasingly want graduates who can do more than demonstrate academic knowledge. They need people who can solve problems, communicate effectively, work in teams, use digital tools, adapt to changing technologies and apply knowledge to real-world situations.
That growing demand has exposed a persistent weakness in Nigeria’s higher education system: the distance between classroom learning and workplace expectations.
Graduates are responding by taking additional courses, moving into professions unrelated to their degrees or accepting jobs simply because they offer an income. Employers, meanwhile, often have to invest in training before new recruits can become fully productive.
The result is a cycle in which universities produce graduates, but the labour market continues to question how prepared those graduates are for work.
Graduates Confront a Different Reality
Oluwatimilehin Sotonade, who studied Political Science, entered university expecting her degree to open doors to non-governmental organisations, development institutions, government agencies and possibly the military.
Her experience after graduation was considerably more difficult.
She encountered vacancies that demanded work experience she did not have and positions she believed were not closely connected to her academic background. Her search also revealed another problem: employers expected practical and digital competencies that she had not adequately developed at university.
She found herself needing administrative skills, communication abilities, customer-service experience and proficiency in Microsoft Office.
“I realised I needed several practical and digital skills, including administrative, communication, customer service, Microsoft Office, and other workplace-related skills. These were not adequately covered in my university education,” she said.
Sotonade responded by taking additional courses. Some were free, but others required personal financial investment.
She eventually found work in a bank. The job provides an income, but it is not the career she originally envisaged.
Her experience has nevertheless changed her understanding of what university education should accomplish.
“My experience has made me realise that a university degree alone is not enough; universities also need to equip students with practical, digital and industry-relevant skills that match the changing labour market,” she said.
When Graduates Change Careers
Sotonade is not alone.
David Eze studied Mechanical Engineering but eventually moved into product design. His engineering education gave him analytical and problem-solving abilities, but product design demanded another set of competencies.
He had to learn design processes, digital tools and methods for understanding users’ needs outside his formal university curriculum.
“I studied Mechanical Engineering, but I eventually moved into product design. I had to learn a lot of things outside what I was taught in school because product design requires a different approach and different tools,” he said.
For Eze, the transition did not make his university education irrelevant. Instead, it demonstrated the value of transferable skills and the need for universities to expose students to careers beyond traditional professional pathways.
Blessing Nwosu encountered a similar situation.
A Biochemistry graduate, she moved into digital marketing after discovering that many of the opportunities available to her demanded competencies outside her scientific training.
She began learning digital marketing, content creation, social media management and basic analytics. She also had to build a portfolio to prove that she could perform the work.
“I did not study anything related to marketing in school, so I had to start learning from the beginning,” she said.
Her scientific background still helped her research, analyse information and pay attention to detail. However, she needed an entirely different skills set to establish herself in the digital economy.
The Numbers Behind the Mismatch
The experiences of these graduates reflect a wider labour-market problem.
A World Bank analysis found that only about one in 10 Nigerian workers occupies managerial, professional, technical or clerical positions requiring advanced skills. Among Nigerians with post-secondary education, more than half were unable to secure such positions.
That finding points to two related challenges. Nigeria may not have enough high-skilled jobs to absorb its educated population, while the education system may also fail to equip some graduates with the competencies employers demand.
A 2026 report by Proten International adds another dimension. Nearly 60 per cent of employers surveyed said Nigerian graduates were inadequately prepared for their roles. More than 55 per cent of graduates were working in areas unrelated to their academic backgrounds.
Employers identified weaknesses in communication, technical abilities and digital skills.
The problem becomes more complicated when employment statistics are considered. Nigeria’s labour statistics classify a person as employed after at least one hour of work during the reference period. That measure captures the country’s large informal economy, but it does not necessarily show whether a graduate has found suitable employment, earns enough to live on or works in a field related to their qualifications.
In other words, being employed does not automatically mean being productively employed.
A Labour Market Moving Faster Than the Classroom
Technology has intensified the challenge.
New opportunities are emerging around artificial intelligence, fintech, data science, cybersecurity, renewable energy, digital services, advanced manufacturing and other fields. At the same time, traditional occupations are changing because technology is altering how professionals perform their jobs.
The World Bank has identified skills mismatch as one of the challenges confronting young Africans. It has also pointed to an experience gap: employers often want young workers to have experience before giving them the opportunity to acquire it.
This creates a difficult entry point for graduates.
They need experience to secure jobs, but they need jobs to acquire experience.
The problem carries significant economic consequences. The World Bank’s 2026 Human Capital Index Plus report estimated that deficits in health, education and workforce skills cost Nigeria the equivalent of 111 per cent of future labour earnings.
Nigeria’s education pillar score stood at 64, compared with a median of 88 among lower-middle-income countries. Its tertiary education completion rate was 11.3 per cent.
The challenge, therefore, is not simply about producing more university graduates. It is about producing graduates whose knowledge can translate into economic value.
Nigeria Has Started Reforming Its Curriculum
The National Universities Commission has recognised the need for change.
The NUC began replacing the old Benchmark Minimum Academic Standards with the Core Curriculum and Minimum Academic Standards, or CCMAS. The framework was unveiled in December 2022.
Under the new system, universities implement 70 per cent of the prescribed curriculum, while they can use the remaining 30 per cent to develop courses and content that reflect their institutional strengths and circumstances.
The reform aims to give universities greater flexibility while ensuring that students acquire knowledge and skills considered relevant to a changing world.
The commission has also expanded the range of programmes offered by Nigerian universities. In 2025, it said 879 new programmes had been introduced under CCMAS.
NUC also said it was assessing Students Industrial Work Experience Scheme arrangements, university-industry linkage offices and entrepreneurship development centres. Labour-market surveys are also being used to identify skills required by industry.
These measures suggest that Nigeria understands the direction of the problem.
The harder question is whether implementation is moving fast enough.
A New Curriculum Does Not Guarantee Better Skills
Changing a curriculum on paper does not automatically change what students experience in the classroom.
NUC accreditation reports illustrate the difficulty.
Following a December 2024 visitation to the University of Uyo’s Statistics programme, an accreditation assessment found that practical exercises did not adequately cover the curriculum. It also rated the acquisition of relevant hard and soft skills as average.
An accreditation report on Economics at the University of Ilesa similarly noted that students demonstrated entrepreneurship skills but lacked soft skills in Economics.
Such findings raise questions about what happens between national curriculum design and actual classroom delivery.
Universities may have flexibility under CCMAS, but the quality of laboratories, practical projects, digital training, industry exposure and professional mentorship can differ considerably.
The NUC framework recommends that academic programmes undergo periodic review, with universities expected to review programmes at least once every five years.
However, the speed of technological change means that periodic review alone may not always be enough.
Industry Wants More Than Academic Knowledge
Education expert Michael Adebayo believes many Nigerian university curricula have not kept pace with the labour market.
Adebayo, who is Managing Director and Chief Executive Officer of Oredian Education Resources Limited, said several programmes remained heavily theoretical while employers increasingly sought digital competence, innovation, problem-solving and practical industry knowledge.
He called for greater attention to what he described as “new-age courses”, particularly in areas such as information technology, engineering and the medical sciences.
He also identified inadequate research capacity, limited funding, weak university-industry relationships and irregular academic calendars as obstacles to curriculum development.
Without sustained research and innovation, he argued, universities would struggle to anticipate emerging trends and continuously update their programmes.
He therefore called for stronger industry participation in curriculum design, internships, practical projects, industrial attachments and real-world problem-solving.
The objective, he said, should be to prepare graduates not only for today’s jobs but also for tomorrow’s opportunities.
Employers See a Deeper Workplace-Readiness Problem
The concern goes beyond technical skills.
Ibrahim Lukman, Chief Executive Officer of TradeStack, said young graduates joining his organisation often demonstrate intelligence, curiosity and technological familiarity. Yet academic success does not always translate into workplace readiness.
He identified problem-solving, communication, discipline, ownership, teamwork, project management, critical thinking, leadership, commercial awareness and professional ethics as major areas requiring additional development.
In his view, one of the biggest gaps is the ability to deal with problems that do not come with clearly defined instructions.
At school, students often receive a question and are expected to produce an answer. At work, employees may receive a problem and must first determine what the right question is.
That difference matters.
Lukman also highlighted the growing importance of AI literacy.
The challenge, he argued, is not simply knowing how to prompt an AI system. Young professionals must know how to assess information, question results and make independent decisions.
As artificial intelligence takes over more repetitive tasks, the premium on judgment, creativity, problem-solving and adaptability is likely to increase.
The University-Industry Divide
Lukman does not believe universities should become vocational training centres.
Universities, he argued, still have an important role in building intellectual capacity and providing foundational knowledge. But those foundations must connect more deliberately to industry.
He advocated genuine internships, industry projects, guest lectures, mentorship and practical case studies.
He also proposed joint programmes in which students work on actual industry problems before graduation.
A technology student could work with a fintech company on a product challenge. An economics student could examine an actual market problem. A business student could develop a real go-to-market strategy.
Such arrangements could create a feedback loop between education and employment.
Universities would understand what employers need. Employers would better understand what students are learning. Students would graduate with evidence that they can apply their knowledge.
China Offers a More Aggressive Model
China’s approach demonstrates what a more systematic response can look like.
Over the past 12 years, China added about 21,000 undergraduate programmes while discontinuing or suspending about 12,000 programmes considered out of step with socioeconomic development needs.
In 2024 alone, the country’s Ministry of Education approved 1,673 new programmes considered urgently needed for national strategies while 1,670 programmes were discontinued.
The restructuring has focused on areas including artificial intelligence, intelligent manufacturing, data science, robotics and other emerging fields.
China has also developed an annual mechanism for updating its undergraduate programme directory and encourages universities to forecast talent demand before establishing new programmes.
In its 2024 review, 1,839 new undergraduate programmes were approved, 1,428 were cancelled and 2,220 stopped admitting students.
The approach reflects a clear principle: university programmes must respond to changes in national economic and technological priorities.
Nigeria’s CCMAS reform reflects a similar understanding. The difference lies partly in the pace and scale of programme review.
Beyond the Curriculum
Professor Wale Omole, Chairman of The Guardian Editorial Board and former Vice-Chancellor of Obafemi Awolowo University, Ile-Ife, brings another dimension to the debate.
Drawing on his experience in curriculum development, he argued that education should not be reduced to academic courses and certificates.
He recalled an educational environment in which students were also taught practical responsibilities, discipline, personal care, environmental maintenance and other life skills.
For Omole, education should prepare young people for life as well as employment.
That broader understanding matters because workplace readiness involves more than technical competence. It includes responsibility, discipline, communication, judgment and the ability to work with others.
The Real Question Is What Happens Before Graduation
Nigeria’s skills problem cannot be solved by universities alone.
Employers must participate in curriculum development. Government must strengthen funding for research and infrastructure. Universities must improve practical training and industry partnerships. Students must also take responsibility for continuously developing their capabilities.
Yet universities remain central because they occupy the period when millions of young Nigerians build the foundations of their professional lives.
The question is no longer whether curricula should change. They must.
The more difficult question is whether they can change quickly enough.
A university graduate entering today’s labour market may compete not only with other graduates but also with people who learned new skills through online platforms, professional certifications, internships and practical projects.
A degree therefore remains valuable, but it cannot stand alone.
Nigeria needs a higher education system that preserves foundational knowledge while making that knowledge usable. It must produce graduates who can think critically, communicate clearly, work responsibly, use technology intelligently and adapt when industries change.
The ultimate measure of curriculum reform should not be the number of new programmes universities introduce.
It should be whether graduates can turn what they learned into productive work.
